This study investigated the influence of job characteristics on occupational commitment and found that perceived work meaningfulness and organizational career growth mediated this relationship. The findings offer strategies for cultivating employees' occupational commitment within organizations.
This paper investigated the influence of job characteristics on occupational commitment through the mediating roles of perceived work meaningfulness and organizational career growth, and increased the knowledge about the development of occupational commitment from its core bases. Cross-sectional (N1 = 402) and three-wave longitudinal (N2 = 172) designs were used to collect data from various organizations located in mainland China. Structural equation modeling methodology and PROCESS macro were utilized in data analyses. Results indicated a positive relationship between job characteristics and occupational commitment, and this relationship was mediated by perceived work meaningfulness and organizational career growth. The study offers strategies for practitioners to cultivate employees' occupational commitment within organizations by designing motivational jobs.
