Do leaders condone unethical pro-organizational employee behaviors? The complex interplay between leader organizational identification and moral disengagement

Summary: This study examines how leaders respond to unethical pro-organizational behavior (UPB) among employees, and finds that leader perceptions of employee UPB are positively related to leader trust in employees, particularly when leaders strongly identify with the organization or have a strong propensity to morally disengage. Additionally, the study reveals a three-way interaction effect, where leaders trust UPB-enacting employees more when they both strongly identify with the organization and exhibit high levels of moral disengagement, but trust them less when they weakly identify with the organization and report low moral disengagement. Furthermore, leader trust ultimately translates into perceived leader justice toward employees.
