Summary: This study examines how changes in female representation at the top of a firm's organization affect gender-specific outcomes across firm hierarchies. The findings show that a recent reform in France, which imposed gender representation quotas on corporate boards, successfully reduced gender wage and representation gaps at the upper layers of firms. However, this policy did not have the same impact on lower firm layers. The Panel VAR analysis suggests that quotas targeting middle management may have a more widespread effect across the firm.

Do Firms Respond to Gender Pay Gap Transparency?

Summary: This study examines the impact of pay transparency on the gender pay gap and firm outcomes. Using a legislative change in Denmark in 2006, which mandated firms to provide gender-disaggregated wage statistics, the research finds that the law reduces the gender pay gap by slowing down wage growth for male employees. Although the overall wage bill decreases, the mandate does not affect firm profitability, potentially due to the offsetting effect of reduced firm productivity.

Are Women Doing It for Themselves? Female Managers and the Gender Wage Gap

Summary: Using linked employer-employee data for Britain, this study finds a strong association between the proportion of female managers in the workplace and the gender wage gap. When more than 60% of managers are women, the gender wage gap is eliminated, which is the case in approximately one fifth of all workplaces. The association between the proportion of female managers and the gender wage gap is more pronounced when managers have discretion in setting pay and when payment is based on performance. This suggests that increasing the presence of women in managerial positions can help address the gender wage gap issue.

The dynamics of gender earnings differentials: Evidence from establishment data

Summary: Despite significant workforce gains by women in recent decades, a gender earnings gap still exists and widens over the course of men's and women's careers. Research shows that for college-educated workers, the increasing gap is mainly due to differential earnings growth within the same establishment, while for workers without a college degree, it is mainly driven by differences in earnings across establishments. Marriage also plays a crucial role in the widening of the gender earnings gap through establishment components for both education groups.
