Summary: Drawing on self-concept theory, this study examines the mediating effects of employees' psychological states on the relationship between HR practices and employee engagement. The results show that HR practices have a positive impact on employees' psychological states, which in turn influence employee engagement. Safety and availability mediate the relationship between HR practices and employee engagement, while meaningfulness does not.

Increased engagement leads to better organizational citizenship behavior. Furthermore, employees with proactive personality or favorable perception of organizational support experience a stronger impact of organizational virtuousness on their work engagement.

The results demonstrate a significantly positive correlation between ethical leadership and employee loyalty, with psychological ownership and organizational justice mediating this relationship, and power distance orientation moderating the effect.
